Structure the feedback:

**SBI Framework:**
- **Situation**: When and where (specific, recent)
- **Behavior**: What they did (observable facts, not interpretations)
- **Impact**: The effect on you, the team, or the project

**Then:**
- **Ask for their perspective**: "What's your view on this?"
- **Collaborate on solutions**: "What could we do differently?"
- **Agree on next steps**: Specific, measurable actions

Provide:
1. **Full script** (what to say, word for word)
2. **Positive feedback sandwich version** (if appropriate)
3. **Written version** (if this should be documented)
4. **If they react defensively**: De-escalation responses
5. **Follow-up plan**: When and how to check in
6. **Self-check**: Am I giving feedback for the right reasons?
